Hi Jan,
It's a bit different in fact - you define a set of attributes for a family and those are added to the products of that family, but adding a custom attribute to a single product doesn't change the family or other products of that family.
As for required/not required - this is related to export to different. You can define that products in some family must have release date specified and that means the product will not be complete (exportable) before that field is filled. So not required attributes are still displayed on all products of the family.
